不同类型医院护理管理人力职称、学历的调查及分析

摘    要:目的了解不同类型医院护理管理人力资源职称、学历的现状。方法 2016年1-6月,采用自行设计的《护理管理者岗位培训认知及需求调查问卷》对湖南省5663名护理管理者进行调查。结果 5663名护理管理者中,职称占比最高的为主管护师3310名(58.45%),三级医院护理管理者的职称高于二级医院(P0.001),公立医院护理管理者的职称高于民营医院(P0.001);第一学历占比最高的为中专4265名(75.31%),最高学历中占比最高的为本科3873名(68.39%),三级医院护理管理者的第一学历和最高学历均高于二级医院,公立医院护理管理者的最高学历高于民营医院,差异均有统计学意义(均P0.001)。结论护理管理者的学历层次提升明显,但不同类型医院护理管理者的结构质量存在差距。管理者需通过持续学习提高自身竞争力,医院需加强人力资源的优化管理,以缓解医院间人才分布不平衡的现象。

Abstract:Objective To analyze professional titles,academic status and trends of nursing management in different types of hospitals.Methods Self-designed questionnaire was used to investigate nursing managers in Hunan Province,and 5663 valid questionnaires were collected.Results Among the 5663 nursing administrators,3310 (58.45 %) were nurse-in-charge and the titles of the nurses in the Class Ⅲ hospitals were higher than those in the Class Ⅱ hospitals (P < 0.0 01),public hospital managers have higher titles than private hospitals (P < 0.001).The highest proportion of first education was secondary school 4 2 6 5 (7 5.3 1%),undergraduate accounted for the largest part in the highest education 3873 (68.39 %).The first and highest diploma of the nurses in Class Ⅲ hospitals were higher than those in the Class Ⅱ hospitals.The first and highest diploma of the nurses in the public hospital were higher than those in the private hospitals.The results were statistically significant (all P < 0.001).Conclusions The level of academic qualifications of nursing administrators are improved significantly,but the structural quality of managers in different types of hospital did exist some gap.Advice were given as managers should improve their competitiveness through continuous learning,the hospital need to strengthen the optimization of human resources management to ease the phenomenon of uneven distribution of hospital personnel distribution.
