山东省城市社区护士激励措施满意度影响因素分析

摘    要:目的探讨并识别社区护士对激励措施满意度的影响因素,研究其作用机制,进而提出对策建议。方法采用多阶段分层整群随机抽样的方法,调查山东省城市社区护士共493名。运用波特-劳勒综合激励理论从内在报酬、外在报酬、公平感知、报酬价值、工作环境5个维度共18个指标识别社区护士激励满意度的影响因素,并探究其相互作用机制。结果通过单因素、多因素分析,收入满意度、福利制度满意度、工作环境、评优评选公平感知和报酬价值感知5个因素是激励满意度的影响因素,按照影响作用从大到小依次为福利制度满意度(0.34)、评优评选公平感知(0.33)、收入满意度(0.24)、报酬价值感知(0.13)和工作环境(0.12)。收入满意度、工作环境和报酬价值感知3个因素可直接对激励满意度产生影响,而福利制度满意度和评优评选公平感知2个因素则是通过直接和间接方式对激励满意度产生作用。结论目前山东省城市社区护士对激励措施满意度不高。收入、福利待遇、工作环境、评优评选公平感知和报酬价值是激励措施满意度的影响因素。其中福利待遇对激励措施的满意度的影响系数最大。应改善社区护士的福利待遇,建立健全绩效考核机制。

Abstract:Objective To identify the influencing factors of community nurses on the satisfaction of incentive measures and study the mechanism of their action,and to put forward some countermeasures and suggestions.Methods 493 urban community nurses in Shandong Province were investigated by multi-stage stratified cluster random sampling.The influencing factors of community nurses’incentive satisfaction wad identified using Porter-Lawler comprehensive incentive theory from five dimensions and 18 indicators:including internal compensation,external compensation,fair perception,compensation value and work environment etc,and to study the interaction mechanism.Results Through single-factor and multi-factor analysis,income satisfaction,welfare system satisfaction,working environment,perceived fairness of evaluation and selection and perceived value of compensation are five factors affecting incentive satisfaction.According to the impact,the following factors are welfare system satisfaction(0.34),evaluation fairness perception(0.33),income satisfaction(0.24),compensation value perception(0.13)and work environment(0.12).Income satisfaction,work environment and perceived value of compensation can directly affect incentive satisfaction,while welfare system satisfaction and perceived fairness of evaluation and selection can directly and indirectly affect incentive satisfaction.Conclusion At present,the satisfaction of urban community nurses with incentives in Shandong Province is not high.Income,welfare,working environment,fair perception of evaluation and selection,and reward value are the influencing factors of incentive satisfaction.Welfare treatment has the greatest impact on the satisfaction of incentives.We should improve the welfare of community nurses and establish and improve the performance appraisal mechanism.
