专业自我概念在硕士学历护士工作满意度与离职意愿间的中介效应

摘    要:目的探讨专业自我概念在硕士学历护士工作满意度与离职意愿间的中介效应。方法 2019年11月—12月,采用分层抽样法,便利抽样法选取23个省份408名硕士学历护士作为研究对象,应用一般资料调查表、工作满意度量表、中文版护士自我概念问卷和离职意愿量表对其进行调查。结果路径分析结果显示,硕士学历护士工作满意度、专业自我概念均可直接负向预测离职意愿,工作满意度还以专业自我概念为中介变量,间接负向预测离职意愿。结论医院和护理管理者应采取多种干预措施培养硕士学历护士积极的专业自我概念,提升其工作满意度,从而降低其离职意愿,形成可持续发展的临床护理人才队伍,促进临床护理事业的发展。

Abstract:Objective To explore the mediating effect of professional self-concept between job satisfaction and turnover intention among nurses with master’s degree. Methods Totally 408 nurses with master’s degree from 23 provinces were recruited by convenience sampling method. They were investigated by the general information questionnaire,the Job Satisfaction Scale(JSS),the Nurses’ Self-Concept Questionnaire(NSCQ),and the Turnover Intention Questionnaire(TIQ). Results The results of path analysis showed that job satisfaction and professional self-concept could negatively predict turnover intention directly,and professional self-concept played a mediating role between job satisfaction and turnover intention. Conclusion It is suggested that nursing managers should adopt various measures to cultivate the positive professional self-concept of nurses with master’s degree and improve their job satisfaction in order to reduce their turnover intention for the construction of nursing teams with sustainable development.
