职场精神力在低年资护士双元工作压力与主动创新行为间的中介效应分析

摘    要:目的 分析低年资护士职场精神力在双元工作压力与主动创新行为间的中介效应,为管理者制定相关策略和干预方案促进其主动创新行为提供依据。方法 2022年3—4月,采用便利抽样法选取山东省5所三级甲等医院的471名低年资护士为研究对象,采用一般资料调查表、挑战性-阻碍性工作压力量表、职场精神力量表及主动创新行为量表对其进行调查。结果低年资护士挑战性压力得分为(18.89±5.37)分,阻碍性压力得分为(14.38±4.18)分,职场精神力总分为(104.06±19.77)分,主动创新行为总分为(117.70±26.01)分。挑战性压力得分与职场精神力、主动创新行为总分呈正相关(r=0.376、0.415,P<0.001),阻碍性压力得分与职场精神力、主动创新行为总分呈负相关(r=-0.374、-0.338,P<0.001),职场精神力总分与主动创新行为总分呈正相关(r=0.694,P<0.001)。职场精神力在挑战性压力、阻碍性压力与主动创新行为间存在部分中介效应,中介效应值分别为0.214、-0.214,分别占总效应的54.0%、67.1%。结论 护理管理者应建立科学有效的...

Abstract:Objective To analyze the mediating effect of junior nurses' workplace spirituality between challenge-hindrance stressor and proactive innovation behavior, and to provide reference to formulate strategies and intervention programs to promote active innovation behavior of junior nurses. Methods From March to April 2022, 471 junior nurses in five tertiary grade-A hospitals in Shandong Province were selected by convenience sampling and were investigated by general information questionnaire, Challenge-hindrance Stressor Scale, Workplace Spirituality Scale and Proactive Innovation Behavior Scale. Results The score of challenging stress in junior nurses was 18.89±5.37, and that of obstructive stress14.38±4.18. The total score of workplace spirituality was 104.06±19.77, and that of proactive innovation behavior 117.70±26.01. Challenging stress was positively correlated with workplace spirituality and proactive innovation behavior (r=0.376, 0.415, P<0.001). Obstructive stress was negatively correlated with with workplace spirituality and proactive innovation behavior (r=-0.374, -0.338, P<0.001), and workplace spirituality positively with proactive innovation behavior (r=0.694, P<0.001). Workplace spirituality played a partial mediating effect between challenge-hindrance stressor and proactive innovation behavior, and the mediating effects were 0.214, and -0.214, respectively, accounting for 54.0% and 67.1% of the total effects respectively. Conclusion Scientific and effective work stress management mechanism, and the cultivation of junior nurses' workplace spirituality are conducive to enhancing the positive impact of challenging stress on their proactive innovation behavior, weakening the negative impact of obstructive stress, and then improving the level of junior nurses' proactive innovation behavior.
