生殖专科医院工作人员归属感影响因素分析

摘    要:目的 探讨影响生殖专科医院工作者归属感的因素,为改善医务工作人员职业认同感及个人归属感提供理论依据.方法 采用整群分层抽样的方法,选取339名医务人员进行调查,分析不同岗位、不同社会支持下职工的归属感状况.结果 各个岗位归属感由弱到强依次为医疗岗位(110.96±15.05分)、医技岗位(112.42±12.27分)、护理岗位(113.83±12.09分)、行政管理岗位(115.17±12.27分)、科研岗位(116.45±14.55分);工作环境压力得分最低为医疗岗位(14.28±3.37分),最高为科研实验岗位(16.52±2.31分),两者比较差异有统计学意义(P<0.05);医院文化情感得分最低的为医技岗位(16.29±2.27分),最高为行政管理岗位(17.45±1.95分),两者比较差异有统计学意义(P<0.05);个人晋升发展得分最低为医疗岗位(15.77±2.65分),最高为护理岗位(17.06±2.52分),两者比较差异有统计学意义(P<0.05);个人感受度得分最低为医疗岗位(15.57±2.53分),最高的科研实验岗位(17.48±2.26分),两者比较差异有统计学意义(P<0.05).结论 从总体归属感分析,医疗岗位工作人员归属感最差,对归属感的各分项进行评估发现,工作环境压力、个人晋升发展、个人感受度3项得分最低的均为医疗岗位,医院文化情感得分最低的为医技岗位,因此,关注一线医务工作人员的归属感十分重要.

Abstract:Objectives To study the influencing factors of the belonging of medical staff in specialized reproductive hospital,and to provide a theoretical basis for improving professional identity and personal belonging of the medical staff.Methods 339 medical workers were chosen by stratified sampling method,and the belonging status was investigated and analyzed according to different positions and social support.Results The rank of the belonging to specialized hospital from weak to strong was medical posts(110.96±15.05),medical technology jobs(112.42±12.27),nursing posts(113.83±12.09),administrative posts(115.17±12.27),research posts(116.45±14.55).The lowest score of workplace stress was medical post(14.28±3.37),while the highest was scientific research and experimental positions(16.52±2.31,P<0.05).The lowest score of hospital culture emotion was medical technology post(16.29±2.27)and the highest was administrative posts(17.45±1.95,P<0.05).The lowest score of individual development was medical posts(15.77±2.65)and the highest was nursing posts(17.06±2.52,P<0.05).The lowest score of personal feelings was medical posts(15.57±2.53)and the highest was scientific research and experimental positions(17.48±2.26,P<0.05).Conclusions From overall,the worst belonging was in medical posts.Every sub-item of belonging was analyzed,and the worst belonging of workplace stress,personal development promotion and personal feelings was also in medical posts.The worst score of hospital culture emotion was in medical technology post.Therefore,we should pay attention to the belonging of the front-line medical staff.
