男护士留职意愿及影响因素研究

摘    要:目的:探讨男护士的留职意愿现状并分析职业生涯成功及其他因素对男护士留职意愿的影响程度,为实施针对性的护理措施提供参考,增强男护士队伍的稳定性。方法:采用便利抽样的方法,选取天津市男护士610名为研究对象,采用一般资料调查表、留职意愿量表、职业生涯成功量表进行问卷调查。结果:男护士留职意愿总均分为(3.40±0.65)分,留职意愿处于中等偏上水平;职业生涯总均分为(3.30±0.58)分,各维度均分依次为:组织内竞争力(3.16±0.80)分,组织外竞争力(3.19±0.69)分,职业满意度(3.46±0.73)分。相关分析显示,留职意愿与职业生涯成功呈显著正相关关系;回归分析显示,工作目的、年龄、婚姻状况、职称、职业满意度、组织内竞争力及职业生涯成功是留职意愿的主要影响因素,调整后的判定系数R2为25.9%。结论:男护士对自己职业所取得的成就、职业目标、收入目标、晋升目标、获得新技能目标有较高满意度,其职业成功感会增强,留职意愿会增加。

Abstract:Objective: To explore the current situation of intention to stay of male nurses and analyze the impact factors of career success in order to provide reference for the implementation of targeted nursing measures to enhance the stability of male nurses. Methods: By convenient sampling method, 610 male nurses in Tianjin were investigated with general information questionnaire, Nurses’ intention to stay questionnaire and job satisfaction questionnaire. Results: The study showed that the score of intention to stay was (3.40±0.65) and was at medium level. The score of career success was (3.30 ±0.58), and the dimension included inner-organizational competency(3.16±0.80), outer-organizational competency (3.19±0.69), and job satisfaction (3.46±0.73). The correlation analysis showed that intention to stay was statistically positively correlated to career success. The regression analysis showed that the purpose of employment, age, marital status, job title, job satisfaction, inner-organizational competency and career success were the main factors influencing the intent to stay. Conclusion: Male nurses are more satisfied with their career achievements, career goals, income goals, promotion goals, new skills goals and personalized development opportunities provided by the hospital, they will further improve the professional success and intention to stay.
