大型综合医院护士长量化考核的研究

摘    要:[目的]提高大型综合医院的护理管理水平,激发现任护士长的积极性,选择出有领导才能的护士长。[方法]对陕西省5家大型综合医院现任护士长118人进行定期量化考核,包括护理管理、护理质量、护理安全、护理并发症、病人满意度、护士素质、教学水平与科研能力等方面,对考核分数低于85分者实行淘汰,对落聘岗位或新增岗位实行竞聘上岗。[结果]参加考评护士长118人,落选6人,观察留用3人,新增加9个岗位,成功竞聘新上岗护士长15人。护士长量化考核后较量化考核前护理质量主要护理指标合格率、护理教学水平明显提高;病人的满意度提高,护生的差错发生率降低;科研立项课题和发表论文数量增加。[结论]在大型综合医院对护士长实施定期量化考核,能明显提高护理质量及护理教学水平,增加病人的满意度,强化护士长的科研意识。

Study on quantitative assessment of head nurses in large general hospitals

Abstract:Objective:To enhance nursing management of large general hospitals,to stimulate the activeness head nurses in their position,and to select head nurses with leadership aptitude.Methods:Head nurses in-position from five large general hospitals in Shaanxi province were carried out periodic quantitative assessment which including nursing management,nursing quality,nursing safety,nursing complications,satisfaction of patients,quality of nurses,teaching level and ability of scientific research and so on.Head nurses with evaluation score of less than 85 would be asked to leave their position.Nurses of these positions and new positions will be employed through competition.Results:A total of 118 head nurses took part in exam and evaluation,6 head nurses failed to be chosen,3 head nurses were looked over and kept on employ.And nine posts were added newly,15 head nurses competed to work successfully.The qualification rates of main nursing indexes,nursing teaching level have been enhanced significantly after head nurses qualification exam;nursing errors rate of students had been decreaced.The topics of scientific research subjects funded by the government have also been increased.Scientific research papers published have been increased.Conclusion:To carry out periodic quantitative assessment for head nurses in large general hospitals not only can enhance their sense of professionalism and responsibility,promote the level of nursing education and increase their awareness of scientific research;but also can significantly enhance the quality of nursing and satisfaction degree of patients.
