宁夏医疗卫生机构护理人力资源配置现状调查

摘    要:目的调查宁夏护理人力资源配置现状,分析存在问题,为科学配置提供依据。方法采用问卷调查法,于2012年6—12月,对宁夏地区230所医疗卫生机构进行调查。调查内容:各级医疗卫生机构实际开放床位数、编制床位数、医生总数、护理人员总数、年龄、性别、职称、学历、用工性质和护理管理人员的职称、学历等。结果宁夏57所综合医院医护比为1∶1.22,优于其他类型医疗机构,妇幼保健院和乡镇卫生院医护比分别为1∶0.78和1∶0.90;34岁及以下的护理人员占65.85%,其中25岁以下占28.47%;99.71%为女性;职称仍以初级及以下为主(75.69%),主任护师仅占0.11%;学历结构分布上,本科及以上学历者13.85%;聘用护士占69.75%;初级职称及以下的护理管理者占57.55%。结论宁夏护理人员年龄结构趋于年轻化,高学历和高职称的护理人才数量不足,聘用护士比例过高。因此,医院应加大年轻护士培养力度,保证聘用人员同工同酬,合理编制,以稳定护理队伍,提高护理质量。

Abstract:Objective To survey the configuration of nursing staff in Ningxia,analyze its existing problems and provide the basis for the scientific configuration.Methods A self-designed questionnaire was applied for the survey of 230 medical and health organizations in Ningxia.Results The doctor-nurse ratio was 1∶1.22 in 57 general hospitals and that was 1∶0.78 and 1∶0.90 in maternal and child care service centre and in township health centers respectively.Nurses younger than 25 accounted for 28.47% and those aged from 25 to 34 for 37.38% of the total.Of the total,99.71% of the nurses are female.In terms of professional title,the proportion of nurses with junior professional title was 75.69%,and only 0.11% of senior professional title were chief nurses.Nursing managers with junior professional title accounted for 57.55%.Totally,13.85% of the nurses were undergraduates and 69.75% of the nurses were employed ones.Conclusion With a shortage of educated nursing talents and a young age structure of nursing staff,there are more employed nurses in Ningxia.Therefore,more training should be provided for young nurses and measures should be taken to ensure contract-based employees receive equal payment for equal work,stabilize the nursing team and promote the development of nursing staff in Ningxia.
