陆航飞行员岗位胜任特征模型的构建

摘    要:目的 构建陆航飞行员岗位胜任特征模型,为编制陆航飞行员选拔系统提供依据.方法 采用文献分析、半开放式问卷和开放式行为事件访谈方法整理出描述陆航飞行员胜任特征要素,经过专家小组讨论形成44个胜任特征要素.通过对124名陆航飞行员测试后,形成正式问卷.采用随机抽样的方式对104名陆航飞行员施测,对所得的数据进行探索性因素分析和验证性因素分析,并检验问卷的内部一致性信度.结果 题总相关结果显示成就力条目与问卷总体相关性低于0.4,予以删除.探索性因子分析结果显示,陆航飞行员胜任特征有岗位素养、操控能力、心理能力、人际互动4个因子共计22个胜任特征构成,共解释总方差的64.834%.验证性因子分析显示,拟合优度的x2检验与自由的比值(x2 goodness-of-fit test/degree of freedom,x2/df)为1.796、近似误差均方根(root-mean-square error of approximation,RMSEA)为0.089、递增拟合指数(incremental fit index,IFI)为0.919、标准拟合指数(normal of fit index,NFI)为0.833、非规范拟合指数(non-normed fit index,NNFI)为0.889、比较拟合指数(comparative fit index,CFI)为0.916、拟合优度指数(goodness-of-fit index,GFI)为0.867.问卷的内部一致性信度系数为0.927,各因子的内部一致性系数也均>0.8.结论 4因子22个胜任特征的陆航飞行员岗位胜任特征模型构建合理,可望作为陆航飞行员选拔系统编制的依据.

Abstract:Objective To construct a competency model for evaluating the pilots' competency to select pilots for the army air force.Methods By means of literature analysis,survey with semi-open questionnaire and open-style behavioral interview,the competency characteristics of the army air force pilots were formulated,and 44 competency elements were formed through expert group discussion.The formal questionnaire was formed after testing among 124 army aviation pilots.Using this questionnaire,104 randomly sampled army air force pilots were evaluated,and the data obtained were subjected to exploratory factor analysis and confirmatory factor analysis and used for assessing the internal consistency reliability of the questionnaire.Results The total correlation analysis showed that the achievement item had an overall relevance of less than 0.4 to the questionnaire,and was therefore removed.The results of exploratory factor analysis identified 4 factors (post competency,control ability,psychological ability and interpersonal interaction) consisting of a total of 22 competency characteristics,which explained 64.834% of the total variance.Confirmatory factor analysis showed that the x2 goodness-of-fit test/degree of freedom (x2/df) was 1.796,the root-mean-square error of approximation (RMSEA) was 0.089,the incremental fit index (IFI) was 0.919,the normal fit index (NFI) was 0.833,the non-normed fit index (NNFI) was 0.889,the comparative fit index (CFI) was 0.916,and the goodness-of-fit index (GFI) was 0.867.The internal consistency reliability coefficient of the questionnaire was 0.927,and the internal consistency coefficients of each factor all exceeded 0.8.Conclusion The competency model containing 4 factors with 22 competency characteristics is reliable and can be used for selecting pilots of the army air force.
