聘用制护士工作满意度及其与离职倾向的关系研究

摘    要:目的 了解聘用制护士工作满意度的现状;探讨聘用制护士工作满意度与离职倾向的关系.方法 采用分层随机抽样的方法 抽取3所省级三级甲等医院在职临床一线聘用制护士(包括内、外、妇、儿、急诊、ICU科护士)共200名.采用护士工作满意度量表、离职倾向量表和自行设计的护士一般情况调查表收集资料.结果聘用制护士总体工作满意度处于中等水平,9个维度的满意度评分按照升序排列依次为工资与补贴、家庭与工作间的平衡、管理与医院的政策、个人与专业的发展机会、排班与工作条件、人际间关系、成就与责任、职业本身的特点、被认可与表扬.工作满意度的9个维度与离职倾向均呈显著负相关,其中工资与补贴、人际同关系进入回归方程,是影响离职倾向的主要因素.结论 聘用制护士总体工作满意度处于中等水平.建议提高聘用制护士的工作满意度,尤其是从工资与补贴和人际关系方面,从而降低她们的离职倾向.

Abstract:Objective To analyze the present situation of job satisfaction and the relationship between job satisfaction and turnover intention of contract nurses. Methods 200 subjects were obtained by using proportional stratified random sampling method. Data collecting was conducted in Qilu Hospital, The Second Hospital of Shandong University, as well as Shandong Provincial Hospital Research instruments used in this study has three parts, including the demographic questionnaire, the nurses 'job satisfaction scale and the turnover intention scale. Results The level of the overall job satisfaction among contract nurses was at a medium level. The nine subscales of job satisfaction in ascending sequence were salary and weffare, work -family balance, administration and hospital policy, professional opportunities, Scheduling and work conditions, interpersonal relationships, performance and responsibility, professional traits, recognition and praise. There were negative correlations between the contract nurses job satisfaction scales and the turnover intention scale. The stepwise multiple regression analysis indicated that " salary and welfare" and " interpersonal relationships" were the predictors of turnover intention. Conclusions The level of the overall job satisfaction among contract nurses was at a medium level. It is important to improve the job satisfaction of contract nurses, especially in their salary and welfare and interpersonal relationships, and this will decrease the turnover intention among them.
