基于洋葱模型的妇幼专科医院新护士岗位胜任力模型及指标体系构建

摘    要:目的 结合妇幼专科医院新护士岗位的实际需要,构建适合妇幼专科医院新护士的岗位胜任力模型及一、二、三级指标体系,为新护士岗位培训提供理论依据。方法 于2020年2—5月,在国内外文献回顾基础上,基于洋葱模型初步建立妇幼专科医院的新护士岗位胜任力模型指标体系,选取33名妇幼护理领域的专家应用德尔菲法对该模型各级指标条目进行2轮专家咨询,提出意见和建议。结果 2轮专家咨询问卷的有效回收率均为100%,专家积极系数高;专家权威系数(Cr)为0.825,专家的权威程度较高;专家的协调程度较高(P<0.05);最终构建的新护士岗位胜任力模型指标体系包括4个一级指标、15个二级指标、32个三级指标。结论 构建的妇幼专科医院新护士岗位胜任力模型及指标体系较为完善,专家积极性及权威程度高,意见协调程度好,可为新护士岗位培训提供科学的理论依据。

Abstract:Objective To construct the post competency model and a system with first, second and third-level indexes for new nurses in maternity and children’s hospital and to provide theoretical basis for job training of new nurses. Methods After literature review, from February to May 2020, the competency model index system of new nurses in maternity and children’s hospital was established based on onion model. Two rounds of expert consultation were conducted among 33 nursing experts using the Delphi method. Results The effective recovery rate was 100%, showing high positive coefficient. The authority coefficient (Cr) was 0.825 and the degree of authority and coordination of experts was high (P<0.05). The developed competency model index system consisted of 4 first-,15 second- and 32 third-level indexes. Conclusion With high positive coefficient and high degree of authority and coordination, the competency model and index system of new nurses in maternity and children’s hospital are practical, which provides scientific theoretical basis for post training of new nurses.
