摘    要:目的 调查三级甲等医院护士长职业生涯成功现状,并分析其影响因素。方法 采用便利抽样的方法,于2020年8—11月选取湖南省3所三级甲等医院的220名护士长作为研究对象。采用一般资料调查表、职业生涯成功量表、组织认同问卷、护士长变革领导力自评量表对其进行调查。采用多元线性回归分析护士长职业生涯成功的影响因素。结果 本组三级甲等医院护士长职业生涯成功总分为(39.92±6.54)分;多元线性回归分析显示,担任护士长年限、职称、护士长变革领导力、组织认同感进入回归方程(P<0.05),共解释总变异的39.8%。结论 本组三级甲等医院护士长职业生涯成功得分处于较高水平,担任护士长年限、职称、护士长变革领导力、组织认同感是职业生涯成功的主要影响因素。医院管理者应建立健全完善护士长的岗位管理体系,开展持续性领导力的培训课程,加强对护士长的支持力度,为其提供更多实现自我价值的平台,进而提高其职业生涯成功水平。

Abstract:Objective To investigate the current status of career success of head nurses in tertiary grade-A hospitals and analyze its influence factors. Methods With convenience sampling, from August 2020 to November 2020,220 head nurses from 3 tertiary grade A hospitals in Hunan Province were investigated with general information questionnaire, Career Success Scale, Organizational Identity Questionnaire,and Head Nurses’ Transformational Leadership Scale.Multiple linear regression analysis was used to analyze the influencing factors of the career success of head nurses. Results The average total score of career success of head nurses was 39.92±6.54. Multivariate linear regression analysis showed that the time as head nurse, professional title, transformational leadership and organizational identity were factors influencing the head nurses’ career success(P<0.005), which explained 39.8% of the total variation. Conclusion Head nurses in tertiary grade-A hospitals have a higher career success score, which is affected by the time as head nurse,professional title, transformational leadership and organizational identity. Management system of head nurses,continuous leadership training courses, and more support for head nurses, and more platforms to realize their self-worth are conducive to improving the level of career success of head nurses.
