摘    要:目的:在岗位绩效考评的基础上,对不同编制临床护士实行奖金同酬制管理,以研究其对编外聘用护士综合素质的影响。方法:通过制定绩效考评方案,实行岗位量化积分考核,采用问卷调查,了解编外聘用护士的职业发展指标。结果:编外聘用护士的职业发展目标、月收入满意率、护理质量、基本理论与专业技能指标均显著提高(P〈0.05),随月收入增多满意率增加,其职业发展目标、职业满意率亦增加,离职意愿比例下降(P〈0.05)。结论:基于岗位绩效考评的奖金同酬制管理,使编外聘用护士队伍更加稳定,工作积极性有了显著提高、潜能得到充分发挥,提升了编外聘用护士的综合素质,提高了护理质量和整体服务水平。
