摘    要:目的:了解公立医院医生工作生活质量状况及影响因素,并对提高医生工作生活质量提出对策建议.方法:参考台湾学者林雅雯和英国学者Darran为医院员工编写的工作生活质量量表,并根据中国国情和医院的实际情况,自行编制医生工作生活质量量表并对其进行信度和效度检验,应用该量表对山东省潍坊市3所大型公立医院的医生进行随机调查,运用SPSS 16.0进行数据分析.结果:医生工作生活质量得分为(76.13 ±22.30)分,医生工作生活质量与医生年龄、每天工作时间、期望月收入呈负相关(P<0.05),不同婚姻状况、有无子女、不同编制的医生工作生活质量得分差异具有统计学意义(P<0.05).结论:医生工作生活质量处于中等水平.医院管理者应该针对医生的不同情况,通过加强医院的人力资本投资,建立医生工作生活平衡系统,构建合理的人才激励机制,建立同工同酬的薪酬体系等措施来提高医生的工作生活质量.

Investigation on Doctors' Quality of Work Life in Public Hospitals In Weifang

Abstract:Objective:To investigate the status and influential factors of quality of work life for doctors and put forward suggestions to improve the doctors'quality of work life.Methods:Referring to the quality of work life scale for hospital staff made by Taiwan scholar Lin Yawen and British scholar Darran,and combined with the national conditions of China and the actual situation of hospitals,we drew up doctors'quality of work life scale and tested the scale's reliability and validity.Then we used the scale to measure the quality of work life among the doctors in three large public hospitals in Shandong Weifang.Then we analyzed the data by SPSS 16.0.Results:The average score of doctors'quality of work life was 76.13 ± 22.30.The doctors' quality of work life negatively correlated with age,working hours per day and expected monthly income (P < 0.05).Significant differences were detected on the score of doctors'quality of work life for doctors with varied marital status,children case,and varied employment nature (P < 0.05).Conclusion:The doctors'quality of work life is at medium level.It is necessary for hospital managers to take targeted measures such as strengthening the hospital's investment on human capital,establishing the doctors work-life balance system,constructing a reasonable talent incentive mechanism and implementing the payment system of equal payment for equal work to improve the doctors'quality of work life.
