摘    要:目的 依托工作要求-资源模型,系统研究学术期刊编辑的职业倦怠,旨在更好地识别其职业倦怠症状并实施有效的消减措施,从而不断提升编辑的工作效率和满意度,并推动学术期刊的高质量发展。方法 通过构建学术期刊编辑职业倦怠的工作要求-资源模型,定性分析学术期刊编辑职业倦怠的生成机理及其不良影响。结果 学术期刊编辑的工作要求涵盖社会责任大、行业更新快等8项具体内容,工作资源包括社会支持、晋升渠道等3项具体内容。学术期刊编辑职业倦怠的发展过程遵循“情感衰竭—去个人化—低成就感”这一顺序,工作要求会诱发情绪衰竭,工作资源会引发去个人化,在过高工作要求和过少工作资源的双重冲击下,编辑的个人成就感降低,从而产生职业倦怠。编辑职业倦怠会对编辑个体和学术期刊产生较大的负面影响。结论 为消减学术期刊编辑的职业倦怠,一方面,编辑个体需要立足实际,有效调控工作要求;另一方面,学术期刊、管理部门和社会组织需要借助多种渠道,及时供给工作资源。

Abstract:[Purposes] Based on the job demands-resources model, this paper analyzes the job burnout of academic journal editors. It aims to identify the symptoms of job burnout and implement effective reduction measures, so as to continuously improve the editors' work efficiency and satisfaction, and promote the high-quality development of academic journals. [Methods] By constructing the job demands-resources model of job burnout for academic journal editors, this paper analyzed the generation mechanism of job burnout and its adverse effects for academic journal editors. [Findings] First, the job requirements of academic journal editors cover eight specific aspects such as large social responsibility and fast update of industry, and work resources include three specific aspects such as social support and promotion channels. Second, the development process of job burnout of academic journal editors follows the sequence of emotional exhaustion→depersonalization→low sense of accomplishment. Work requirements will induce emotional exhaustion, and work resources will trigger depersonalization. Under the dual impact of excessive work requirements and too few work resources, the editors' personal sense of accomplishment declines, resulting in job burnout. Third, the burnout of editors will have a large negative impact on individual editors and academic journals. [Conclusions] In order to reduce the job burnout of academic journal editors, editors need to regulate the work requirements, and academic journals, management departments, and social organizations need to provide work resources.
