护理人员流失原因分析与对策

摘    要:人员流失是造成护理人力资源不足的重要因素之一,其主要原因有护理职业的高风险性、高负荷性及护理角色高期待性所导致的职业倦怠。其次,“职业高原”因素、家庭因素、新形势下就业观念及社会对护理工作的价值认可度均影响护理人员对职业的信念。因此,应建立良好、有序的医疗护理环境,进一步提高临床一线护理人员的薪酬和待遇,提高其社会地位;贮备与合理配置护理人员,并鼓励其通过多形式、多渠道、分层次学习,进一步拓宽个人的发展空间;建立竞争激励机制,为护理骨干提供发展平台;重视护理人员的心理需求,营造良好的心理环境,提高职业满意度,降低流失率。

Abstract:The phenomenon of resignation among nursing staff is one of the important reasons of the deficiency of nursing human resources.The first main reason of resignation is job burnout due to high risk of nursing profession,high workload,and high expectation to nursing roles.Moreover,the following factors also have strong influence on the professional faith of nursing staff,such as the phenomenon of career plateau,family factors,the employment concept under the new situation and the recognition of the society to the value of nursing work.Therefore,in order to improve job satisfaction and reduce the rate of resignation,it is necessary to create favorable medical environment,increase the income and welfare of clinical nursing staff,improve nurse' social status,store and reasonably allocate nursing staff,encourage nurses to further study by various means to facilitate personal development,establish competition and encouragement mechanism,provide development opportunities for nursing talents,pay close attention to nurses' psychological needs,create favorable psychological environment,increase occupation satisfaction,and lower the rate of resignation.
