摘    要:目的:建立大型综合性医院监护室护理人员能级划分体系与能级配置模型,以期在保证患者监护质量的同时,提高护理人力资源利用效率。方法:运用专家会议、专家咨询的方法确定监护室护理人员能级划分体系,采用便利抽样法,选择上海市5所大型综合性医院重症监护室进行现场实验与研究。结果:形成了护理人员能级划分体系,并建立了大型综合性医院监护室各级护理人员配置模型。结论:本研究得出的大型综合性医院监护室护理人员分层配置模型为护理管理者合理配置与有效利用不同等级护理人员提供了科学依据。

Abstract:Objective: The aim of this study was to establish the division system and the hierarchical allocation mode of nursing staff in ICUs of large general hospital,in order to reach higher nursing quality and improve the utilization efficiency of human resources in nursing.Methods: The construction of division system for nursing system in ICUs were developed with the method of experts meeting and Delphi by conveninent sampling,then the data were collected with clinical observation and research in 5 ICUs of 3 large general hospitals in Shanghai.Results: Finally the division system and the hierarchical allocation mode of nursing staff in ICUs of large general hospital were developed.Conclusion: The hierarchical allocation mode of nursing staff in ICUs of large general hospital can provide scientific reference for clinical nursing manager to allocate nursing staff.
