Novice nurses′career development needs and organizational support system

Objective To understand career development needs of novice nurses and status quo of organizational support system,and to provide references for career development management. Methods We developed the interview outline according to relevant literatures,and then expert consultation was conducted to confirm the outline.After these steps, face-to-face interview was employed to novice nurses to understand their needs of career development and expectations to organizational support and to design the questionnaire of career development needs and organizational support system.Data were collected by using the questionnaire. Results Novice nurses had common experiences on career development needs and organizational support system. Novice nurses with different educational level showed significant differences in satisfaction with organizational support system and in job satisfaction(P<0.01 for both);job satisfaction of novice nurses who had practiced in our hospital scored significantly higher than those who had not practiced in our hospital(P<0.05).Novice nurses′needs and satisfaction with organizational support system were related to their job satisfaction(P<0.05 for both). Conclusion Nursing managers should pay important attention to the relationship between career development needs,organizational support system,and job satisfaction, continuously assess career development needs of novice nurses and their expectation to organizational support system,make effective measures,and improve nurses′ job satisfaction.
