天津市三级甲等医院护士工作满意度多元影响因素研究

摘    要:[目的]调查护士工作满意度现状及其影响因素.[方法]方便抽取天津市3所三级甲等综合医院247名护士进行问卷调查.[结果]护士内在满意度、外在满意度、一般满意度得分分别为(3.028±0.684)分、(2.751±0.791)分、(3.007±0.788)分.结构性授权和组织承诺可分别解释工作满意度总分及各维度69.5%、63.5%、65.9%、49.6%的变异.[结论]天津市三级甲等综合医院护士工作满意度还有待提高.资源权力、支持权力、非正式权力、规范承诺和机会承诺是预测护士工作满意度的重要因素.

Abstract:Objective:To investigate the status quo of nurse job satisfaction and its influencing factors.Methods:A total of 247 nurses from 3 three grade class A general hospitals in Tianjin city were taken for a questionnaire survey.Results:The scores of intrinsic satisfaction,extrinsic satisfaction and general satisfaction of nurses were respectively 3.028±0.684,2.751±0.791 and 3.007±0.788.Structural authorization and organizational commitment can respectively explain the total score of job satisfaction and the variation of dimensions 69.5%,63.5%,65.9% and 49.6%.Conclusion:The job satisfaction of nurses in three grade class A general hospitals in Tianjin still need to be improved.Power resources,support power,informal power,normative commitment and opportunity commitment are the important factors to predict the job satisfaction of nurses.
