摘    要:目的探讨在军队医院护理工作中运用分层管理法对护士工作满意度和工作积极性的影响。方法2015年1月,采用便利抽样法,选取军队某三级甲等医院186名护士为研究对象;采用自制一般资料问卷及护士积极性问卷、Mueller/McCloskey量表以及自我效能感量表,对分层管理实施前后护士的职业满意度及工作积极性进行调查。结果实施分层管理后的护理人员对排班、工作被称赞认可、对工作的自主控制、家庭与工作的平衡、对工作支配及参与决策的机会、专业发展机会满意度均有提高,差异有统计学意义(均P0.05);护理人员的工作积极性和自我效能感也较实施前得到了提高(P0.01)。结论分层管理优化了军队医院的护理人力资源,提高了护士工作满意度,调动了护士工作和学习积极性,从而提高了医院的护理水平。

Effect of Hierarchical Management Model on the Career Satisfaction and Work Enthusiasm of Nurses in Military Hospital
Abstract:Objective To discuss the effect of hierarchical management model on the career satisfaction and work enthusiasm of nurses in military hospital.Methods By convenience sampling,186 nurses were selected and investigated by using self-designed general questionnaire and nurses’enthusiasm questionnaire,Mueller/McCloskey scale and self-efficacy scale.The career satisfaction level and work enthusiasm before and after hierarchical management were investigated.Results The satisfaction level of shifts arrangement,j ob recognition,the independent control of the work,home-work balance,control of working and the opportunity to participate in decision-making,professional development opportunities were all improved (all P<0.05).The nurse work enthusiasm and self-efficacy were also improved (P<0.01 ).Conclusions The hierarchical management can optimize the military hospital nursing human resources,and it can improve the nurses’ j ob satisfaction and arouse the enthusiasm of the nurses to work and study,and thus to improve the nursing quality of the hospital.
