工作压力、应对方式、社会支持对工作倦怠的效应分析

摘    要:目的探讨企业员工工作倦怠与工作压力、应对方式、社会支持之间的关系。方法采用分阶段随机抽样方法,抽取深圳市3家大型企业1068名员工,应用工作压力量表、MBI-GS工作倦怠量表通用版、应对方式量表和社会支持量表进行自填式问卷调查。结果企业员工工作压力和消极应对与工作倦怠呈正相关(r=0.39,0.21),积极应对、客观支持、主观支持和对支持的利用度与工作倦怠呈负相关(r=-0.30,-0.31,-0.30,-0.16)。采用结构方程模型进行路径分析显示,工作压力对工作倦怠具有正向预测力,总体效应为0.61,直接效应为-0.50,通过应对方式和社会支持产生的间接效应为1.11。应对方式和社会支持对工作倦怠具有显著的负向直接效应(路径系数分别为-1.29和-0.22)。结论工作压力、应对方式和社会支持均是影响工作倦怠的重要因素,应对方式和社会支持在工作压力对工作倦怠的影响中有显著的调节和中介作用。

Abstract:Objective To explore the relationship between employees' job burnout and job stress,coping style,social support.Methods Adopting multistage random sampling method,select 3 large enterprises from Shenzhen City 1068employees,Using work stress scale,Maslach burnout inventory-general survey,simple coping style and social support questionnaire to carry out questionnaire.Results The job stress and negative coping style has positive correlation with job burnout(r = 0.39,0.21).Positive coping style,objective support,subjective support and utilization of support and job burnout is negative correlation(r =-0.30,-0.31,-0.30,-0.16).Using structural equation model for path analysis showed that job stress has positive predictive power on job burnout.The total effects is 0.61and direct effect of-0.50.Through the indirect effect of coping style and social support of 1.11.Coping style and social support had a negative direct effect on job burnout(path coefficients were-1.29 and-0.22).Conclusion The job stress,coping style and social support is the important influence factor of job burnout.Coping style and social support have significant moderating and mediating effects in the impact of job stress on job burnout.
