关于高年资护理人员职业疲溃感现象学研究

目的探索高年资护士对护理工作的体验,了解其价值观念、情感感受和行为规范,为管理者制定人性化管理,实行一线留人的管理措施提供切实可靠的依据。方法采用现象学研究法探索高年资护士对护理工作的体验,以半结构式的深入会谈法对16名年龄>40岁或主管护师职称护士进行访谈,对访谈资料采用阅读、分析、反思、分类、提炼5个步骤进行分析,提炼出主题。结果高年资护士工作体验的5个主题工作无成就感、心理负荷过重、身体健康的危害、自我追求受限、情感受挫。结论高年资护士出现情感低落、身体疲乏,工作积极性差及个人无成就感、欲脱离护理工作岗位等疲溃现象,提示管理者应关注高年资护士的身心健康,加强与高年资护士的沟通,解决工作中遇到的困难。运用激励机制调动高年资护士的工作热情、稳定护理队伍、为实行一线留人提供良好的工作条件和环境。

The Study on the Professional Fatigued Phenomenon of High Qualification Nurse

Objective To probe into the experience of nursing work of high qualification, realize their price conception, feeling reception and action criterion, establish humanism management for manager, carry into the management measure of front line person selected, provide feasible and credible thereunder.Methods To probe into the experience of nursing work of high qualification using phenomenon study method, call on 16 nurses above 40 or charge nurse using semi-framework method thoroughly, divide into reading, analysis, introspection, classification, abstraction five steps to analyze the conversation data, and abstract motif.Results The five motifs of high qualification nurses' work experiences are no working achievement , mental overload , health harm, limited pursue , felling frustration. Conclusion High qualification nurses have felling turndown, body fatigue, low work action and no working achievement felling, want to be off work position etc fatigue phenomenon, these prompt manager should pay attention to high qualification nurses' psychical and physical health, strength the communication with them, settle work difficult. They should use bestir mechanism to mobilize high qualification nurses' work ardor , stabilize nursing troop, provide better working situation and surrounding for front line worker.
