摘    要:目的调查退休医务人员志愿服务动机与激励需求,为提升医院退休志愿者管理水平提供参考。方法对北京市某公立医院86名退休志愿者开展问卷调查。结果退休志愿者以“在服务中体现价值”为主要服务动机(72.1%),78名(90.7%)退休志愿者一次可接受的志愿服务时长为2 h;退休志愿者认同的保健因素前三位分别是:防护用品(79.1%)、志愿者服装(69.8%)和志愿者培训(60.5%),认同的激励因素前三位分别是:服务项目本身的吸引力(88.4%)、志愿服务宣传(58.1%)和志愿者培训(53.5%)。结论退休志愿者以精神追求为主要服务动机。医院应优化志愿服务项目,加大培训和服务宣传力度,实现持久激励;应探索适当的物质补偿及服务保障手段;还应健全与激励相对应的约束机制,实现公平激励。

Abstract:ObjectiveTo investigate the volunteer service motivation and incentive demand of hospital retirees to provide reference for improving the management level of retired volunteers.MethodsA questionnaire survey was conducted among 86 retired volunteers in a public hospital in Beijing. ResultsThe main motivation of retired volunteers was "embody value in service" (72.1%), and the acceptable duration of volunteer service was 2 hours for 78 retired volunteers (90.7%). The top three health care factors identified by retired volunteers were protective equipment (79.1%), volunteer clothing (69.8%) and volunteer training (60.5%), and the top three motivation factors identified by retired volunteers were attraction of service project itself (88.4%), volunteer service publicity (58.1%) and volunteer training (53.5%).Conclusion Retired volunteers take spiritual pursuit as their main service motivation. Hospital should optimize volunteer service projects, strengthen training and service publicity, and realize lasting incentive; explore appropriate means of material compensation and service guarantee. Furthermore, it should also perfect the restraint mechanism corresponding to the incentive to realize the fair incentive.
