摘    要:目的开展员工满意度现况调查,为医院管理和决策部门提供参考。方法采用问卷调查、座谈及访谈等方法;调查内容涉及医院整体规划、医院管理和制度、科室部门管理、个人薪酬及福利待遇、医院奖金分配制度、医院工作环境、医院教育培训工作、个人发展前景、医院领导班子9个方面,座谈及访谈内容主要为如何做好公立医院绩效考核;评分标准参考相关文献进行编制。结果共调查医院员工580人,医护人员占80%,行政后勤占20%,另抽取不同层次员工代表46人召开3次座谈会。调查显示员工总体满意度为86%,9所医院中有4所满意度在90%以上,4所满意度在60%~90%,1所满意度低于60%。满意度居前3位的是科室部门管理、医院整体规划、医院管理和制度,居后3位的是个人薪酬及福利待遇、医院奖金分配制度和个人发展前景;在不同级别医院、不同岗位、不同学历员工中,二级医院、医生及本科学历者满意度较低。结论需进一步推进公立医院人事分配制度改革,关注城市二级医院发展,尤其是员工个人薪酬及福利待遇、医院奖金分配制度和个人发展前景。

Study on Satisfaction Degree of 580 Public-hospital Employees in a City
Abstract:Objective To study employees′ satisfaction degree to provide references for hospital management and decision making.Methods Using questionaire survey,informal discussion and interviewing,etc;Investigating nine aspects,including hospital intergration plan,hospital management and system,department management,individual salary and social benefits,hospital bonus distribution system,hospital working environment,hospital education training work,individual development prospect and hospital leadership.The content of informal discussion and interview mainly includes how to do well in public hospital performance examination.The scoring standand shuld be in accordance with related literature.Results 580 hospitals staffs,including 80% aloctors and nurses,20% the administrative support staffs,are investigated.46 staffs of different levels are selected to attend 3 informal discussion meetings.The investigation shows that the overall satisfaction degree is 86%.Satisfaction degree in 4 hospitals is above 90%,in 4 hospitals is 60%~90%,in 1 hospital is below 60%.The top three high satisfaction degree are department management,hospital intergration plan,hospital mangement and system.The last three satisfaction degree are individual salary and social benefit,hospital bonas distribution system and individual development prospect.The second level hospitals,doctors and undergraduate students have lower safisfaction.Conclusion Personnel distritbution system reform in the public hospital should be further promoted.The development of hospitals in the second level cities should be paid more attention to,especially to the staffs′ individual salary and social benefits,hospital bonus distribution system and individual development prospects.
