摘    要:目的深入了解全日制护理硕士研究生规范化培训后关于选择科室意向的真实想法及影响因素。方法采用半结构访谈的方法,对12名参加规范化培训的护理硕士研究生进行深入访谈,采用主题分析法分析访谈资料。结果提炼出4个主题:职业发展空间与目标明确、科室组织氛围和谐、护理薪酬待遇合理、工作强度与风险系数适中。结论医院应为护理硕士研究生搭建广阔的职业发展平台,提供合理的薪酬待遇,临床护理管理者应重视科室组织氛围中人际关系、人文管理理念和团队建设,制定科学的工作制度和流程,减少工作强度,降低职业风险,促进临床高层次护理专业人才的可持续健康发展。

Abstract:Objective To understand the real experience and influencing factors of full-time postgraduate nursing students on intention for selecting department who received standardized training.Methods Using semi-structured interviews,12 full-time postgraduate nursing students who received standardized training were interviewed.Interview were analyzed using thematic analysis.Results Four themes emerged from the data including clear career development space and goals,harmonious organizational atmosphere of the department,reasonable nursing remuneration package,moderate working intensity and risk factor.Conclusion The hospital should build a broad career development platform for postgraduate nursing students and provide reasonable salary.Clinical nursing managers should pay attention to interpersonal relationships,humanistic management concepts and team building in the organizational atmosphere of the department,formulate scientific work systems and processes,and reduce work intensity.Reduce occupational risks,and promote the sustainable and healthy development of clinical high-level nursing professionals.
