重大突发公共卫生事件下医务人员组织承诺与创新行为关系研究

摘    要:目的了解重大突发公共卫生事件下,确诊患者集中收治定点医院的医务人员组织承诺与创新行为之间的关系,探索提升医务人员组织承诺、激发创新活力的途径。方法对青岛市某患者集中收治定点医院的医务人员进行组织承诺与创新行为调查,使用SPSS22.0进行t检验、单因素方差分析、Pearson相关分析、多元线性回归等方法,分析医务人员的组织承诺与创新行为的相关性。结果医务人员组织承诺得分为(55.25±12.80)分,组织承诺与创新行为呈正相关(P<0.01),其中感情承诺、规范承诺、理想承诺与创新行为3个维度相关性最为显著,并且是预测创新行为的主要因素,解释率为50%;直接参与救治确诊患者的医务人员组织承诺低于其他医务人员(P<0.05)。结论通过制定科学政策,实施有效分类管理,提升疫情期间医务人员的组织承诺水平,尤其是感情承诺、规范承诺、理想承诺,让医务人员产生更多创新行为。

Relationship Between Organizational Commitment and Innovative Behavior Among Medical Staffs in Major Public Health Emergency

Abstract:Objective To understand the relationship between organizational commitment and innovative behavior of medical staff in a major public health emergency,and to explore how to enhance the organizational commitment of medical staffs and stimulate the vitality of innovation.Methods A survey of organizational commitment and innovative behavior conducted among the medical staffs in a designated hospital in Qingdao.SPSS22.0 was used to analyze the correlation between organizational commitment and innovation behavior of medical staffs through Students’t test,one-way ANOVA,Pearson correlation analysis,multiple regression and so on.Results The score of organizational commitment of medical staff was(55.25±12.80).There was a significant positive correlation between organizational commitment and innovative behavior,in which emotional commitment,normative commitment and ideal commitment had the most significant correlation with the three dimensions of innovation behavior.Furthermore,they were the main factors to predict innovative behavior with an explanation rate of 50%(P<0.01).The organizational commitment of medical staff who directly involved in the treatment of diagnosed patients was lower than that of the other medical staffs(P<0.05).Conclusion Through the formulation of scientific policies and the implementation of fective classified management,the level of organizational commitment of medical staffs during the epidemic,especially emotional commitment,normative commitment and ideal commitment can be improved,so that more behaviors of medical staffs can be innovated.
