组织承诺在三甲综合医院临床护士护理胜任力与工作幸福感关系中的中介作用

摘    要:目的 探讨组织承诺在三级甲等综合医院临床护士护理胜任力和工作幸福感之间的中介作用。方法 采用护士一般资料调查表、综合医院护士胜任力调查问卷、组织承诺量表和护士工作幸福感量表,于2019年3-6月,对3所三级甲等综合医院的260名临床护士进行调查。结果 综合医院临床护士护理胜任力总分为(145.90±15.92)分,组织承诺总分为(71.97±8.19)分,工作幸福感总分为(92.34±11.52)分;护理胜任力总分与组织承诺总分呈正相关(r=0.389,P<0.01),护理胜任力总分与工作幸福感总分呈正相关(r=0.477,P<0.01),组织承诺总分与工作幸福感总分呈正相关(r=0.611,P<0.01),组织承诺在护理胜任力对工作幸福感的影响中起部分中介作用,中介作用为0.37,占总效应(0.52)的71.15%。结论 医院护理管理者应加强相关培训,注重提升临床护士护理胜任力水平,并应注重改善医院工作环境,构建磁性医院,提升护士的组织承诺水平,以提高其工作幸福感,从而进一步促进护理服务质量的改善。

Mediating Role of Organizational Commitment in Nursing Competence,Job Well-being of Clinical Nurses in Tertiary Grade-A General Hospital
Abstract:Objective To explore the mediating effect of organizational commitment on nursing competence and job well-being of clinical nurses in tertiary grade-A general hospital.Methods A total of 260 clinical nurses from 3 tertiary gradeA general hospitals were surveyed from March to June in 2019 by using the nurse general information questionnaire, the Nurse Competency Questionnaire, the Organizational Commitment Scale and the Nurse Job Well-being Scale.Results The total score of nursing competence of clinical nurses in tertiary gradeA general hospitals was 145.90±15.92. The total score of organizational commitment was 71.97±8.19,and that of work well-being 92.34±11.52.Nursing competency was positively correlated with organizational commitment (r=0.389, P<0.01) and job well-being (r=0.477, P<0.01). Organizational commitment was positively correlated with job well-being (r=0.611, P<0.01) and it played a partial intermediary role in job well-being with a mediation value of 0.37, accounting for 71.15% of the total effect(0.52).Conclusion There should be more relevant trainings for nurses to improve nursing competence. Improved working environment such as building a magnetic hospital to promote the level of organizational commitment of nurses is conducive to improving job well-being of nurses, and further improve the quality of nursing service.
