三级甲等综合性医院临床护理人员能级划分质性研究

目的通过对护理人员能级划分的科学预测和分析，探讨其临床运用的可行性，为构建临床护理人员能级体系提供实践指导。方法以质性研究中现象学方法为指导，采用深度会谈法，对3所三甲医院5位资深临床护士长和9名不同年资、学历、职称的临床护理人员在自然情境下进行临床护理人员能级划分的“焦点人群座谈会”，运用现象学分析法对资料进行整理和分析。结果萃取出4个主要的主题概念：（1）对能级体系的了解程度；（2）能级划分意义；（3）能级划分依据；（4）能级职能的临床需求。结论临床护理人员能级划分质性研究对临床具有重要指导意义，有助于护理人才培养和护理价值体现，并为合理构建临床护理人员能级体系提供了有力的实践指导。

Ability Grades of Nursing Staff in 3 Large Military Hospitals: Qualitative Research

Objective To discuss the feasibility of using ability-grade analysis and prediction of the nursing staff for establishment of an ability grading system of the nursing staff.Methods Using a phenomeno- logical method for qualitative study,in-depth interview was conducted with 5 very experienced head nurses and 9 clinical nurses of different experiences,education backgrounds and titles.A target population symposium was held among the participants in a natural situation for ability classification of the nursing staff,and the data were analyzed using a phenomenological method. Results Four predominant schemes were identified from this study,namely(a)the degree of un- derstanding of the ability level system concept;(b)the significance of ability classification;(c) the basis of ability level classification;and(d)the clinical need for ability classification.Conclusion Qualitative study of ability level classification among the nursing staff is one of the important scientific research approaches supported by solid theoretical basis,and provides practical instruc- tion for establishment of the ability level classification system of the clinical nursing staff.
