摘    要:目的探讨病房护士分层管理模式下如何合理配置人力资源,以提高护理质量。方法对某三甲医院4个病房的护理人力资源进行合理化配置,将护士分为三层管理,即主管护士、轮班护士和助理护士;每病房增加助理护士4名,主要负责病人的基础护理;同时强化主管护士的岗位职责。采用护理质量监控过程管理,统计每日基础护理工作量和病人满意度;用问卷调查法对分层中的各级人员进行针对性的调查,所得结果与分层前进行自身对照。结果分层管理后护士为病人提供的基本护理量增加,病人的满意度提高,主管护士的临床技能得到较好的发挥。结论分层护理是护理人力资源开发的范畴, 合理的人员配置可以使护理工作达到最大的效益。

Abstract:Objective To investigate how staffing nurses properly to improve the quality of nursing.Methods The nurses of four wards were classified into three grades.All of the nurses under grading management mode were investigated with ques- tionnaires.Results Nurses supplied more bedside nursing to patients and improved the qulity of nursing after grading manage- ment,and the patients' satisfaction had been improveds.Conclusions Grading management is a part of nursing human resources development.Properly staffing can make great profit of nursing.
