摘    要:目的应用Delphi法构建临床护士绩效考评指标架构模型,激励临床护士的积极性,为护士绩效考评提供依据。方法采用专家访谈、文献资料法初步构建临床护士绩效考评指标架构模型的框架,运用Delphi法对该模型进行咨询论证。结果确立了由基础绩效、工作量绩效、工作质量与奖罚绩效3个一级指标、9个二级指标、39个三级指标构成的临床护士绩效考评指标架构模型。结论指标架构模型可信程度较高,突出临床护士层级设置、工作量量化管理和工作质量定性考核等个人绩效考评指标,对科学、合理评价护士个人绩效具有重要意义。

Abstract:Objective To establish clinical nurse performance evaluation indicators system, so as to prompt the incentive of nursing staff and provide reference for nurses' performance appraisal. Methods The clinical nurse performance evaluation indicators system was preliminarily established by literature review and expert interview. Eighteen experts of nursing management were consulted about the evaluation system by Delphi method. Results The basic performance, work performance ,work quality and rewards performance of 3 first level indicators ,9 second level indicators and 39 third level indicators were established in the clinical nurses performance evaluation index architecture model. Conclusion The indicators system has a relatively higher credibility. It emphasizes the level set of clinical nurses, quantitative management of workload and qualitative evaluation of individual working quality, and would play an important role in evaluating the performance of nursing staff scientifically and reasonably.
