诸暨市外科护理人员心理资本和组织承诺与职业倦怠的调查

摘    要:
目的调查诸暨市外科护理人员心理资本和组织承诺与职业倦怠现状。方法采用整群随机抽样法抽取诸暨市4家医院外科护士260名作为调查对象,采用自编一般资料调查问卷、心理资本问卷(PCQ-24)、组织承诺量表(OCS)及Maslach职业倦怠问卷(MBI-GS)进行调查评估。结果有效调查样本247名,其PCQ-24、OCS、MBI-GS均分依次为(3.58±0.42)、(3.35±0.61)、(2.15±0.41)分;PCQ-24、OCS评分与MBI-GS评分呈明显负相关(r=-0.582、-0.491,P<0.05),而PCQ-24与OCS之间呈明显正相关(r=0.574,P<0.05);组织承诺对心理资本和职业倦怠有部分中介作用(β=-0.337,P<0.05)。结论心理资本及组织承诺对职业倦怠有一定的负向预测作用,且组织承诺在其中有部分中介效应,提高护士心理资本与组织承诺水平有利于降低职业倦怠。

Abstract:
Objective To investigate the status quo of psychological capital,organizational commitment and occupational burnout of surgical nurses in Zhuji.Methods A total of 260 surgical nurses from 4 hospitals in Zhuji were selected by cluster random sampling method.Self-designed general questionnaire,psychological capital questionnaire(PCQ-24),organizational commitment scale(OCS)and Maslach burnout questionnaire(mbi-gs)were used for investigation and evaluation.Results The average scores of PCQ-24,OCS and MBIGS were(3.58±0.42),(3.35±0.61)and(2.15±0.41),respectively.PCQ-24 and OCS scores were negatively correlated with MBI-GS scores(r=-0.582,-0.491,P<0.05),while PCQ-24 was positively correlated with OCS scores(r=0.574,P<0.05).Organizational commitment had a partial mediating effect on psychological capital and job burnout(β=-0.337,P<0.05).Conclusions Psychological capital and organizational commitment have a negative predictive effect on job burnout,and organizational commitment has a partial mediating effect.
