层级护士胜任力模型的研究与构建

摘    要:目的构建层级护士胜任力模型。方法采用问卷调查法,以邮寄、小组问卷和网络方式为主对成都和深圳的4家700张床位以上的医院中378名不同层级的护士进行调查,获得层级护士的能力特征数据,运用SPSS重要性分析筛选出符合国内实情的层级护士胜任力指标,建立层级护士的胜任力模型。结果层级护士胜任力模型包含10个特征项、41个评价角度。41个评价角度对不同层级护士的重要性是有差异的。结论建立层级护士胜任力模型,提升医院护理人力资源管理,为各层级护理人员的选拔、考核、培训、晋升、淘汰提供客观标准,同时帮助护士进行自我认识、自我设计与自我开发,引导护士职业发展。

Abstract:Objective Construct hierarchical nursing competency model. Method Using mailed survey,group and network method to collect 378 nurses in different levels from four different-size hospitals in Chengdu and Shenzhen. The competency data were obtained from different levels of nurses, and the importance analytic method was used to screen out the nurse competency index in national condition to further step the hierarchical nursing competency model in Chinese content. Results The hierarchical nursing competency model contains 10 groups, 41 indictors. The 41 important indicators for different levels of nurses are significant. Conclusion The establishment of hierarchical nursing competency model could improve the nursing human resource management; provide objective criteria for the personnel selection, evaluation, training, promotion and eliminating. At the same time, it could help nurses' self-awareness and self-development in the career development.
