军校理科大学教员胜任特征模型的构建

摘    要:目的构建与验证军校理科大学教员胜任特征模型,为今后选拔和评估教员、编制教员评价量表提供依据。方法以军队5所理科大学的2043名教职员工为研究对象,采用问卷法、专家评判法整合的方法构建胜任特征模型。采用结构效度和实证效度验证模型的效度。结果原始模型与最后确定的胜任特征模型的一致性拟合度检验显示,χ2=3.63,P0.05;民主测评结果显示,优秀组教员的勤、能、绩得分都显著高于普通组教员。军校理科大学教员胜任特征模型包括表达传授信息能力、职业道德、教学内容、身心素质、工作业绩等26项特质;胜任特征模型评价问卷可简缩为5个因子,即勤、能、绩、体、德。结论该模型构建程序合理,结构效度指标良好,可作为选拔和评估军校理科大学教员、编制教员评价量表的依据。

ESTABLISHMENT OF A COMPETENCEY FEATURE MODEL OF MILITARY SCIENCE COLLEGE TEACHERS

Abstract:Objective To establish a competencey feature model of military science college teachers,so as to provide the bases for selecting and evaluating the teachers,as well as working out a teacher evaluation scale.Methods A total of 2043 teaching staff from 5 military science colleges were chosen as subjects. An integrated method of questionnaire with experts' judgement to establish the competencey model was used. The validity of that model was verified with construct validity and validation validity. Results(1) The goodness of fit for the original model and final competencey feature model was χ^2= 3. 63,P〉0. 05;(2)The factor scores of diligence,achievement,ability for the final competencey feature model in good teacher group were significantly higher than in common teacher one;(3) The finally confirmed model was made up 26 noticeable behavior traits such as ability to impart and express one's knowledge,moral character,teaching content,physical and psychological quality,achievement,etc;(4)The competencey feature model in brief consisted of diligence,ability,achievement,physical quality,and moral character. Conclusion The model established is in conform to psychometric and educational evaluation standards,and the validity is good. The results demonstrated that the model could lay theroretical foundation for military science colleges to assess and select good teachers,and to develop a teacher evaluation scale.
