摘    要:目的医务人员作为医院的第一资源,是医院发展的根本和动力。三甲综合医院集医疗、科研和教学于一体,医院的发展离不开高水平的专业技术人员,如何有效地吸引人才、管理人才、组建合理的人才梯队、防止人员流失给医院带来的不利影响,成为医院人力资源管理的重要内容。方法通过利用该院人力资源管理系统中的有效数据,对近10年医院正式在编职工的流动情况进行统计分析。结果离职人员中重点科室、护理人员、入院时间较长以及高学历人员占比较大。结论医院决策者和人力资源管理者应从选人用人、薪酬待遇、个人职业发展、职称晋升等重要方面入手,提出了一些有建设性的建议和想法,防止人才流失,促进医院的可持续发展。

Analysis of influence factors of the staff turnover in a grade class-three hospital of Beijing in recent ten years

Abstract:Objective   Medical workers, as the key asset for hospital, are the roots and driving force of hospital development. Grade class-three hospitals integrate clinical treatment, scientific research and medical teaching. High-level professional and technical medical personnel are indispensable for the advance of hospitals. How to effectively attract talents, manage talents, establish a reasonable talent echelon, and prevent the adverse impact of staff turnover on the hospital has become an important part of hospital human resource management. Methods   By using the effective data in the human resource management system of our hospital, we analyzed the flow of formal staff in the hospital in recent 10 years. ResultsStatistical analysis of the staff turnover in recent 10 years revealed that staff from the key departments, nursing staff, staff with long-term service and highly educated personnel accounted for a large proportion of the staff quitting the jobs. Conclusion   This paper discusses the reasons and preventive measures, puts forward some constructive suggestions on selection and employment, remuneration package, personal career development and professional promotion. It also provides reference for hospital and human resource managers to promote the sustainable development of the hospital.
