临床护士生涯适应力在职业使命感与工作投入间的中介效应分析

摘    要:目的 探讨临床护士生涯适应力在职业使命感与工作投入间的中介效应。方法 以一般资料调查表、职业使命感量表、生涯适应力量表和工作投入量表对武汉市4所三级甲等综合医院的临床护士进行问卷调查,临床护士职业使命感、生涯适应力、工作投入的相关性采用SPSS 21.0分析,生涯适应力在职业使命感与工作投入间的中介效应采用AMOS 21.0分析。结果 临床护士职业使命感、生涯适应力、工作投入总分分别为(41.53±8.20)分、(95.64±14.77)分、(70.05±21.26)分。临床护士的职业使命感与生涯适应力、工作投入两两呈正相关(r=0.572~0.663,均P<0.01)。临床护士生涯适应力在职业使命感与工作投入之间起部分中介效应,中介效应效应值为0.362,效应占比为60.64%。结论 临床护士职业使命感、生涯适应力、工作投入水平均为中等偏上水平,临床护士生涯适应力在职业使命感与工作投入之间起部分中介作用,建议护理管理者通过团体辅导、培训等方式激发临床护士职业使命感,采取措施提高临床护士的生涯适应力,从而提升其工作投入度。

Abstract:Objective To explore the mediating effect of career adaptability between occupational mission and job engagement of clinical nurses. Methods A questionnaire survey was conducted among clinical nurses from 4 tertiary grade-A general hospitals in Wuhan using the general information questionnaire, the Professional Mission Scale, the Career Resilience Scale and the Job Engagement Scale. SPSS 21.0 was used to analyze the correlation between occupational mission, career adaptability and job engagement of clinical nurses. The mediating effect of career adaptability between occupational mission and job engagement was analyzed by using AMOS 21.0. Results The total score of occupational mission, career adaptability and job engagement of clinical nurses was 41.53±8.20, 95.64±14.77 and 70.05±21.26, respectively. Occupational mission of clinical nurses was positively correlated with career adaptability and job engagement (r=0.572~0.663, both P<0.01). Career adaptability had a partially mediating effect between occupational mission and job involvement, with a mediating effect of 0.362, accounting for 60.64% of the total. Conclusion The level of occupational mission, career adaptability and job engagement of clinical nurses is above the medium, and career adaptability of clinical nurses plays a partially mediating role between the occupational mission and job engagement. Group counseling and training are beneficial to stimulating occupational mission of clinical nurses, and measures should be considered to improve career adaptability of clinical nurses, thus to increase their job engagement.
