摘    要:目的:探讨军队文职护士合理流动机制,充分发挥文职护士的作用。方法:以护士长和文职护士作为调查对象,对文职护士的流动必要性、合理的流动率、合适的合同期、职业危机感进行问卷调查。结果:94.4%护士长和52.4%文职护士认为文职护士岗位应进行流动管理,按年5%比例流动较合理,以2~3年为一个劳动合同期较合适;建立了流动机制后,文职护士的职业危机感明显高于护士长(P〈0.01)。结论:培养一支素质高、技术精、保障强的文职护理队伍,需要建立合理流动机制,能充分发挥文职护士的作用,促进文职队伍健康成长。

Establish A Rational Flow Mechanism To Promote The Healthy Growth of The Civilian Team

Abstract:Objective: To explore the rational flow mechanism of civilian nurses to improve qualities of civilian nurses. Methods:A survey was carried out in nurses and civilian nurses with questionnaires including the items as the necessity for movement of civilian nurses and reasonable turnover rate, the appropriate contract period and the sense of crisis. Results: 94.4% of head nurses and 52.4% of the civilian nurses agreed that civilian positions should be carried out flow management. The reasonable flow rate was 5 percent year - on - year, and a 2 - 3 years contract would be more acceptable. The sense of occupational crisis in civilian nurses was significantly higher than that in head nurse (P 〈 0.01 ). Conclusions: To develop a high - quality and technical precision civilian care team, a rational flow mechanism should be established to give full play to the role of civilian nurses, and promote the healthy growth of the civilian team.
