摘    要:
目的:了解我国医院护理人力资源的流失现状及病房护士未来一年的离职意愿。方法:采用问卷调查法对我国内地181所三级、二级医院及9774名护士进行调查。结果:①168所医院2003-2007年离职/转岗护士数达12371人,其中因辞职、转至医院内的非护理工作岗位、调离医院、解聘、出国等非自然减员原因流失的护士占66.5%,辞职者比例最高(38.2%)。②三级医院、西部及东部地区医院护理人员辞职者比例分别高于二级医院、中部及东北部地区医院。③503名(5.3%)护士表示计划在一年内离开现在工作的医院。结论:我国医院护理人员流失现象严重,辞职是主要原因,建议有关部门采取相应措施稳定护士队伍。

Abstract:
Objective: To investigate the current status of turnover and leave intention in coming year among hospital nurses in China. Methods: We investigated 9568 nurses from 168 secondary and tertiary hospitals in mainland China by questionnaires. Results: ① Totally 12 371 nurses in 168 hospitals left nursing positions or hospitals from 2003 to 2007. Among them, 66.5% of nurses resigned, turnover to non-nursing positions or other hospitals, dismissed and emigrated, and resignation accounting for the highest percentage (38.2%). ② The proportions of resignation were relatively higher in tertiary hospitals, hospitals located in west and east region, than which in secondary hospitals, hospitals located in central and northeast region respectively. ③Among 9568 clinical nurses, 503 (5.3%) nurses intended to leave the present hospitals within one year. Conclusion: The turnover situation of nurses is severe in Chinese hospitals, and resignation is the main reason. Effective strategies should be needed to stabilize hospital nursing human resources.
