摘    要:
目的从心理学角度分析学习型护理院校组织创建措施的作用机制及其有效性。方法采取便利抽样方法选择河北承德医学院护理学院作为创建组(30人),选择河北省另外一所护理学院为非创建组(30人),主要采取行动研究,并结合文献研究、问卷调查、专家会议等多种方法,依次按照确认问题、制定方案、行动实施、评价结果四个阶段进行创建。2年后,通过自行研制的学习型护理院校评价工具和半结构式质性访谈评价创建措施的有效性。结果量性研究结果显示,创建组创建前、后以及创建组与非创建组比较,学习型护理院校评价问卷评分的差异均有统计学意义(均P0.05);质性访谈显示,通过行动创建学习型组织,该学院组织成员团队学习氛围趋于惯性运行;明确了共同愿景;该学院管理模式实现了扁平化;建立健全了各项规章制度;学院及广大教师不仅改善了心智模式并形成系统思考,且在不同方面实现了超越。结论从心理学视角考量选取的措施更加有助于学习型组织的形成,可明显提高护理学院成员及其组织整体水平和能力。

Abstract:
Objective To analyze the mechanisms and effectiveness of construction measures of learning nursing school from psychology perspective.Methods This study mainly employed action research and combined ways of literature review,questionnaire,experts' consultation and so on,which is comprised of four stages,namely:confirmation of problem;formulation of plans;construction actions;evaluation of results.And then evaluated the effectiveness of the construction measures through the semi-structural interviews and the self-designed evaluation tool two years later.Results Quantitative result showed that compared with pre-construction and after construction and non-construction (all P <0.05),indicating statistical significances.Qualitative study results showed that through the action and created the learning organization,the learning atmosphere of the college was stabilized,shared visions were achieved;the management model of the college was flattened;complete rules and regulations was established;the college and all the teachers not only improved the mental model,but also formed the system thinking,realizing different degree of improvement in all aspects.Conclusion The construction of the learning nursing school,which selected the measure considered by psychology perspective can contribute to the learning organization's construction,and significantly improve the integral level and various abilities of the nursing school.
