摘 要: | 目的:了解当前我国乡镇卫生院人员的薪酬现状.方法:采用分层抽样调查全国6省12县的198家乡镇卫生院,收集2017年卫生院人员的薪酬数据进行分析,并对人员的薪酬满意度及其影响因素进行问卷调查.结果:近年来卫生院人员薪酬水平得到提高(5128元),但仍然存在薪酬水平相对较低、薪酬结构不合理、薪酬差距不明显等问题,且对薪酬分配制度的不满是造成人员薪酬满意度不高(31.9%)的关键因素.结论:政府应该合理确定卫生院的绩效工资总量,适当扩大绩效工资占比,重点增加对骨干医师的奖励.

Abstract: | Objective:To study the status of remuneration for health staffs in township hospitals of China.Methods:The stratified sampling method was used to survey 198 township hospitals in 12 counties in 6 provinces across the country.Data on the remuneration of health workers in 2017 were collected to study the health staffs*satsfaction on remuneration and its influencing factors by questionnaire survey.Results:In recent years,health workers'salary has been improved(5128 yuan),but there were problems such as the salary level was low,the salary structure was unreasonable and the salary disparity was not obvious.Meanwhile,the dissatisfaction with remuneration mechanism was the key factor that leads to low salary satisfaction(31.9%).Conclusion:The government should reasonably determine the total amount of merit pay in township hospitals,appropriately expand the proportion of merit pay,and focus on increasing the reward for key doctors. |
